As organizations continue to flatten their structure and leverage teams for the completion of complex work projects, contributions of evidence to illuminate what makes teams effective and profitable are becoming increasingly valuable for organizational stakeholders. The majority of past researchers have focused on the performance of teams as an indicator of their success. However, there are other indicators of team effectiveness that have been understudied relative to team task performance, namely team viability. Team viability reflects the extent that members of a team will desire to continue working together in the future. When individuals have negative team experiences, they are likely to disband from the team, resulting in turnover that can be costly to the organization. Trust is one factor that is argued to have a substantial influence on team viability. Thus, the current study first sought to examine team level inputs and mediators that can be used to predict the extent that team members will desire to continue working together on future projects. As a secondary goal, this study also sought to answer recent calls to investigate antecedents, outcomes, and emergence trajectories of shared leadership in teams. Past literature has suggested that robust leadership may be the strongest predictor of team performance, and more recent meta-analytic reviews have found that shared leadership predicts team performance above and beyond traditional hierarchical leadership. A comprehensive review of the literature revealed that a relatively understudied construct, socialized motivation for power, may be likely to have predictive value in assessing the degree to which influence of a team is shared among its members, and the extent that team members will wish to continue working together beyond their current performance episode. Using archival data, a series of multiple regression, and mediated regression models were used to test hypotheses. The results demonstrated that team-level socialized power motivation was a significant predictor of team trust, shared leadership, and latent changes in shared leadership. Additionally, an indirect effect of team socialized power motivation on team viability through shared leadership was supported, although the indirect effect through team trust was not. The study provides valuable implications for practice and a framework for future research investigating team-level relationships.
